Nursing Training, Competence, and Service Quality: The Mediating Role of Organizational Commitment

Abstract

The quality of nursing services is a strategic issue because the patients treated are in critical condition, requiring close monitoring, rapid action, and complex medical technology support. This study aims to analyze the effect of nursing training and nurse competency on the quality of nursing services, and to examine the role of organizational commitment as a mediating variable. The study used a quantitative approach with an explanatory research design. Data were obtained from 98 nurses through questionnaires and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM). The results showed that nursing training had a positive and significant effect on the quality of nursing services. Nurse competency was also shown to have a positive and significant effect on the quality of nursing services. Nursing training had a significant effect on organizational commitment, but nurse competency did not have a significant effect on organizational commitment. Organizational commitment did not have a significant effect on the quality of nursing services and was unable to mediate the effects of training or competency on service quality. These findings confirm that improving the quality of nursing services is more determined by strengthening the technical, clinical, and professional behavioral capacities of nurses than by organizational commitment alone
